Should Your Discord Server Give XP for Voice Chat?
It fixes a real bias and introduces a new one

Text-only leveling has a structural bias, because it rewards typing and nothing else.
For a server where a lot of activity happens in voice, that means the people in a call every night can rank below someone who posts a lot in #general. Voice XP is the fix for that, and it comes with its own problem.
How it's calculated
Voice XP is usually awarded per minute connected, with conditions attached. The common ones are unmuted only, a cap per session or per day, and a lower rate than text XP.
Those conditions are doing real work. Text XP requires an action per grant, with a cooldown between, whereas voice XP without caps rewards leaving a client connected, which isn't participation.
The argument for turning it on
It corrects the bias described above. In gaming and social servers, voice presence correlates strongly with retention, and those members are often the ones holding the community together while ranking nowhere on a text-only leaderboard.
If your busiest voice channel has more people in it most evenings than your busiest text channel has talking, your leaderboard is currently measuring the wrong thing.
The argument for caution
Passive accumulation is very easy here. Someone joins a call, mutes notifications, and goes to sleep with Discord running, and eight hours later they're top of the leaderboard for doing nothing.
Counting unmuted time only helps with that, and a daily cap helps more. Between the two of them the failure mode mostly goes away.
A setup that works
Enable it, count unmuted time only, cap it daily, and rate it below text XP. That captures the people who are actually talking in calls without letting presence dominate.
If your bot supports it, excluding AFK channels is worth doing as well, since that's the one place where being connected and silent is the entire point.
When to leave it off
Study and co-working servers should usually skip it. Those servers run silent voice channels deliberately, and unmuted-only voice XP would reward the opposite of the intended behavior while awarding nothing to the people doing it right.
The general rule is to configure for where your server's engagement actually happens. The way to find that out is to look at your voice channels on a normal evening rather than reasoning about it.
